The Influence of Coaching Leadership on Job Commitment and Burnout in Nurses : Focusing on the Mediating Effect of Emotional Intelligence

Abstract
The aim of this study was to analyze the influence of nurse managers' coaching leadership on job commitment and burnout and to verify the role of the emotional intelligence of the nurses being studied in the process. To this end, a survey was conducted among 356 clinical nurses, and structural equation modeling was performed to verify the hypothesis. According to the results of this study, it was verified that coaching leadership has a positive effect on job commitment and a negative effect on burnout. Moreover, it was demonstrated that emotional intelligence plays a mediating role in the effect of coaching leadership on nurses' job commitment, but there was no statistically significant effect in the effect of emotional intelligence on burnout.
These research results show that nurse managers' coaching leadership is an effective leadership in nurse staffing and human resource management. In addition, it was shown that emotional intelligence was influencing nurses' job commitment. Nurses' emotional intelligence mediates the effectiveness of coaching leadership to ensure job commitment. Coaching leadership has both a direct impact on job commitment and an indirect impact through its influence on emotional intelligence, although the indirect impact mediated by emotional intelligence appears to be rather limited. In particular, the indirect effect on burnout was not found to be statistically significant, suggesting the need for follow-up research.
